FATORES QUE INFLUENCIAM AS INTENÇÕES DE TURNOVER NA ADMINISTRAÇÃO PÚBLICA EM PORTUGAL

Resumo

A presente investigação tem como objetivo analisar o papel mediador da motivação para o serviço público (MSP) na relação existente entre o tipo de contrato de trabalho (sem termo versus termo certo) e as intenções de turnover. Os dados foram recolhidos através da Escala de motivação para o serviço público e da Escala de intenções de turnover, junto de uma amostra de 774 sujeitos, com idades compreendidas entre os 20 e os 67 anos, que desempenham funções na Administração Pública (AP). Os resultados revelaram que os trabalhadores que têm um contrato de trabalho a termo certo têm mais vontade de deixar a instituição do que os que possuem um contrato de trabalho sem termo. Também, foi possível constatar que o tipo de contrato de trabalho e a MSP influenciam significativamente as intenções de turnover e que o contrato a termo certo tem uma influência negativa na MSP, o que pode dever-se à insegurança associada a este tipo de vínculo contratual. Verificou-se, ainda, que apesar da MSP influenciar negativamente a vontade dos trabalhadores permanecerem na organização, o tipo de contrato de trabalho tem maior peso nessa intenção. Concluiu-se que quanto menos motivados para o serviço público os profissionais se sentem maior é a sua tendência para deixar a instituição, o que também se verifica quando possuem um contrato de trabalho a termo certo.
