DESAFIOS DO USO DA INTELIGÊNCIA ARTIFICIAL NA GESTÃO DE RECURSOS HUMANOS: UMA REVISÃO SISTEMÁTICA

Resumo
A aplicação da Inteligência Artificial (IA) na Gestão de Recursos Humanos (RH) pode aprimorar a eficiência organizacional, a produtividade e a tomada de decisões. A integração da IA aos processos de RH enfrenta desafios e levanta preocupações éticas. Este estudo visa identificar os desafios da adoção da IA na Gestão de RH. Foi realizada uma revisão sistemática de literatura usando o protocolo PRISMA, abrangendo 2019 a 2025, nas bases de dados Scopus e Web of Science. Os metadados das publicações foram analisados no Bibliometrix e o corpus textual no Iramuteq. Do ponto de vista quantitativo, a literatura foi mapeada, foram selecionados os 10 artigos mais recentes e mais citados, lidos e analisados na íntegra. Os resultados das análises qualitativas evidenciaram cinco classes de conteúdo: 1. Autonomia e Controle Algorítmico; 2. Privacidade, Viés e Ética na IA; 3. Estratégias Organizacionais e IA; 4. Desafios e Barreiras na Adoção da IA; 5. Pesquisas e Modelos Explicáveis em IA. Os resultados convergem para identificar os principais desafios: falta de transparência, baixa confiança nos sistemas e a necessidade de manter a centralidade humana. A literatura sugere intervenções técnicas, políticas e organizacionais, destacando a capacitação de profissionais, políticas internas e governança ética. Identificou-se uma lacuna de estudos empíricos em organizações, explorando as experiências reais de gestores e colaboradores com essa tecnologia.
